The situation

A life sciences unit of a large conglomerate lost 19% of its people in a quarter (236 of 1,470). The company had benchmarked pay and made salary adjustments, but attrition did not improve. Leaders wanted interventions that would work.

What we did

  • Built a predictive model on 45 variables across 1,470 records, from four systems: the employee database, time management, payroll and others.
  • Tested the existing assumptions against the data.
  • Found that the salary hike was not among the top five factors in attrition.
  • Introduced a rotation policy for job enrichment, and a mentor and mentee programme.
  • Added gentle nudges, supported by overtime policy changes such as layered approval and transport availability.

The result

  • Showed leaders that salary was not among the top five drivers of attrition.
